Boss calls HR early on Monday morning.
Boss: “Can you talk to Jones? He resigned last week.”
Boss adds: “He’s one of our best. I need to know why.”
This was the third call like this HR had received in a month.
Later, HR and Jones met in the evening after work.
Jones: “I’m still at my desk at 9 PM most nights.”
HR: “But you love the work?”
Jones: “Yes. That’s not why I’m leaving.”
HR wanted to know the reason behind it.
Jones continued:
“I’m sick of Sunday emails. Late-night texts. ‘Quick questions’ at 10 PM.
I hate the expectation to always be available.
I haven’t had a real weekend in months.”
HR remembered hearing the same story from the other two who had left.
HR went back to the boss.
HR:
“Your people aren’t leaving because the work is hard.
They’re leaving because they can never stop working.”
Boss: “But we offer unlimited PTO!”
HR: “How much did Jones take last year?”
Boss: “Four days.”
HR: “And the others who left?”
Same story.
Here’s what most leaders miss:
When you send that midnight email, you’re setting expectations.
When you praise people who respond at all hours,
you’re punishing everyone else.
The best companies have simple rules:
• Delayed send for late-night emails
• No messages after 6 PM except emergencies
• Leaders who actually disconnect
And in good companies, real emergencies get a phone call.
Their retention: 94%.
The truth about always-on culture:
You’re not losing talent to better offers.
You’re losing them to better boundaries.
Stop celebrating the 2 AM email warrior.
Start celebrating excellence delivered 9 to 5.

Her resignation letter made the CEO go silent for twenty minutes...
Emma cleared out her desk at 5 AM.
Left the letter on his chair.
No drama. No scene.
Just two pages of gratitude.
"Thank you for teaching me what leadership isn't."
Then came her lessons:
"When you took credit for the Harrison campaign, you taught me to document everything."
"When you promised three promotions that never materialized, you taught me words without action mean nothing."
"When you ranked us against each other quarterly, you taught me competition inside kills collaboration."
"When you called weekend meetings for Monday's agenda, you taught me fake urgency is about control, not deadlines."
Fifteen examples.
Fifteen lessons.
Each one specific.
Each one true.
The worst part?
She meant every word.
No sarcasm. No bitterness.
Just genuine appreciation for the education.
"You showed me exactly the leader I refuse to become."
He found it Monday morning.
Read it once.
Read it again.
Read it again.
Called her cell.
Straight to voicemail.
His assistant heard something she'd never heard:
Nothing.
For twenty minutes, he sat there.
One of his best people.
Gone.
No notice.
No warning.
And every word aimed at him.
When he finally emerged, he asked:
"How many others feel this way?"
His assistant looked at the floor.
That told him everything.
Emma?
She's running her own team now.
They've never met her old boss.
But they know him.
Through every decision she doesn't make for them.
Every credit she doesn't take from them.
Every promise she keeps to them.
Her team thinks she's a natural leader.
They're wrong.
She was trained by the worst.
And learned exactly what not to do.
Sometimes the best teachers
are the ones who show you
exactly who you never want to be.
