Both are important (Take or leave posters). The strongest cultures have leaders who are crystal clear on non-negotiables and hold the team accountable. But without athlete ownership, you risk ending up with compliance, not commitment. The real challenge is closing the gap between stated values and daily behavior. Norms and values only matter if they shape how athletes actually act. That happens when players share ownership AND leaders consistently model and reinforce those standards.

Overrated for culture - Meetings, posters, norms, players voting on values/rules. Underrated for culture - have a few non-negotiables you'll lose your stuff over and be maniacal about holding people accountable.

Telling athletes “Don’t think about that mistake” feels helpful—but it often backfires. Ironic processing theory tells us: the more we try not to think about something, the more attention it gets. Instead of avoiding thoughts, give athletes a target. Focus on what's next.

I’ve given three presentations to different groups of coaches in the past two weeks. In each one, I asked: “What makes a great coach?” Not one said tactics, drill catalogues, or X’s and O’s. They talked coaches ability to lead themselves, lead others & the impact it has on people. You don’t have wait for burnout or rock bottom to invest in what matters most.
