The surface-level pain of performance reviews is writing them. The real pain? Fitting a year's worth of reflection about a human being (even about ourselves) into the hour you have to write the thing. So don't. There's a new way. Let AI reflect for you. Get reflections every day, once a month, or at whatever rhythm you want them. P.S. You can review them with a trusted advisor / manager, edit them, and send then send THAT to HR. No need to be the original author on these anymore, just the editor. Isn't that what we're doing when we're performing anyway — editing our approach, our work, ourselves to be 1% better everyday?

A story of building and designing culture... In 2015, I gave everyone an assistant instead of free lunch. It was the single greatest benefit I've ever offered, and here's what I learned... VCs kept telling me I needed to compete with Twitter and Facebook for hiring. The problem was that all of their ideas were expensive and they were honestly not the culture we wanted. Twitter spent more money on free lunch than most Startups raised a year. Nap rooms and ping pong tables just weren't our thing. I wonder if we could give everyone access to an assistant? CEOs get one, why can't everyone have one? With all the new services coming online and remote work, it seemed both possible and affordable. (fun fact: it costs about $150/employee per month and 1 assistant can help 5-10 employees) In the end, it was the single best $/value perk I'd ever done. The best part is that when I couldn't find a service to help solve our problem, I called my assistant at the time, @michellepencz and said, "Do you know more military spouses to offer this to our entire team?" - She said, "military spouses have the highest unemployment rate in the US, and there's over 300,000 of us, so yes, I know more than enough" - And that's how @gosquaredaway was born. Michelle is now the CEO of Squared Away and there's over 400 team members today. The sole goal was to focus on making people the most productive people in the world. We also let people use it for their personal lives. Your life doesn't stop at work, so why not help people manage their lives so they can focus on work? You still need to call a plumber, search for Airbnb for the family vacation, and book flights. Maybe even get groceries delivered. An assistant can do all of this. People loved it, so we do it at @ephemeraHQ, too. Our sole goal with benefits is to make people more productive. This also taught people how to delegate, focus on the one thing that they are great at, and give away the things that are distracting them. A nod to @molly_g's philosophy, "Give away your legos." @rstephens once said, "You can't make people happy, but you can help make them productive, and then they can choose to be happy." In 2024, I keep thinking about the next version of this culture. We were way ahead of the curve in 2015 with everyone getting an assistant. I think today, it's about making sure everyone has AI assistants, too. We need to build an AI-first team. This team will include personal AI Agents, Pro ChatGPT accounts, AI Copilot, AI in Ramp, Custom AI GPTs that our entire team can use, and more. Most importantly, we need the team to know it's okay to give away their jobs to assistants and AI agents; in fact, it's required. There are so many more things to be built here, and I think we will have a custom GPT builder before we have a VP of Ops at this company. It's cool to see @usv innovating here with @usvlibrarian - we are just scratching the surface on what's possible here. We need to ensure we have a culture that leans into AI at every turn. I don't know exactly what this means yet, but we are going to build a small and mighty team that focuses on making every single person the most productive person in the world. We are going to lean into AI across every single area of our business and make sure that human assistants + AI agents make this the best place to work in the world for people who want to do the best work of their careers and also get to focus on only the most critical things that matter. I've learned in life that one of the most important things is knowing what we don't do and taking those things off our plates. We are here to help with that. We are Ephemera, and we are developing XMTP. We have a massive mission and are building foundational technology for the next layer of the Internet.
