Beaucoup d’entreprises recrutent mal dès la première ligne de leur offre. Elles publient un poste précis, avec des missions, un profil recherché, un délai de dépôt… mais demandent encore : “Une demande d’emploi manuscrite adressée au Directeur Général.” C’est là que commence le désordre. Parce qu’une lettre de motivation et une demande d’emploi n’ont pas la même fonction. La lettre de motivation s’utilise quand il existe une offre publiée. Il y a un poste. Il y a des missions. Il y a des critères. Il y a un besoin déjà exprimé. Donc le candidat ne vient pas “demander un emploi”. Il vient démontrer qu’il répond à un besoin précis. Une lettre de motivation ne doit pas commencer par : “J’ai l’honneur de venir très respectueusement solliciter un emploi au sein de votre entreprise…” Ça, c’est faible. Elle doit plutôt commencer ainsi : “En réponse à votre offre relative au poste de Responsable RH, je vous soumets ma candidature, convaincu que mon expérience en gestion de la paie, administration du personnel et pilotage des KPI RH correspond aux exigences du poste.” Ou encore : “Votre offre pour le poste de Commercial terrain correspond directement à mon expérience en prospection, développement de portefeuille client et amélioration du chiffre d’affaires sur zone.” Là, le recruteur comprend immédiatement que vous répondez à une offre précise. La lettre de motivation doit répondre à quatre questions : Pourquoi ce poste ? Pourquoi cette entreprise ? Pourquoi vous ? Quelle valeur mesurable pouvez-vous apporter ? La demande d’emploi, elle, s’utilise lorsqu’il n’y a pas d’offre publiée. C’est une candidature spontanée. Ici, personne ne vous a officiellement invité. Aucun poste n’est ouvert publiquement. Vous devez donc créer l’intérêt. Une demande d’emploi ne doit pas commencer mollement par : “Je viens auprès de votre haute bienveillance solliciter un emploi quelconque…” Ça donne l’image d’un candidat sans positionnement. Elle doit plutôt commencer ainsi : “Titulaire d’une licence en gestion des ressources humaines, avec une expérience en administration du personnel, paie et suivi des dossiers contractuels, je souhaite vous proposer ma candidature spontanée pour toute fonction où mon profil pourrait contribuer à renforcer votre dispositif RH.” Ou : “Professionnel en finance avec une expérience en contrôle budgétaire, reporting et suivi de trésorerie, je me permets de vous proposer ma candidature spontanée afin d’apporter un appui opérationnel à vos équipes administratives et financières.” La demande d’emploi ne répond pas à une offre. Elle présente une valeur potentielle. Voilà pourquoi elle doit dire : Voici mon profil. Voici mon champ de compétence. Voici les problèmes que je peux aider à résoudre. Voici les fonctions où je peux être utile. Mais aujourd’hui, beaucoup d’entreprises mélangent tout. Elles publient une offre et demandent une demande d’emploi. Elles réclament des lettres manuscrites pour des postes digitaux. Elles collectent des centaines de candidatures sans grille claire, sans scoring, sans critères pondérés. Résultat : le recrutement devient un entonnoir administratif. Si 1 000 candidats déposent chacun 4 documents inutiles, cela fait 4 000 pièces à ouvrir, classer, lire ou archiver. Si chaque dossier prend seulement 5 minutes de traitement, cela représente 5 000 minutes. Soit plus de 83 heures de travail administratif. 83 heures payées pour gérer du volume au lieu d’évaluer la compétence. Et après, on s’étonne que les recrutements soient lents, opaques, contestés et parfois médiocres. Un mauvais recrutement ne commence pas toujours à l’entretien. Il commence souvent dans l’offre elle-même. Quand l’entreprise demande le mauvais document, elle attire de mauvaises réponses. Quand elle exige une “demande d’emploi” pour une offre déjà publiée, elle prouve qu’elle confond administration et recrutement. Et cette confusion coûte cher : temps RH perdu, qualité de sélection faible, poste vacant plus longtemps, surcharge des équipes, productivité réduite, ROI recrutement détruit. Le recrutement n’est pas une cérémonie de dépôt de documents. C’est une décision business. Donc soyons clairs : Offre publiée = lettre de motivation. Elle prouve l’adéquation au poste. Pas d’offre publiée = demande d’emploi. Elle crée l’intérêt autour d’un profil. Candidats, arrêtez de copier-coller les mêmes textes partout. Entreprises, arrêtez de demander des documents que vous ne savez même pas exploiter correctement. Le marché du travail n’a pas seulement besoin de bons candidats.
